IB in Madrid is generally very sweaty, from the BBs to the boutiques. Most of it is driven by MDs will an old-school mentality of making you suffer because you did. I think there can be some variation between firms, however it will be similar across the board. The best approach might be to try and find a firm with good peers and decent Associates/VPs even if the MDs are assholes.
