Lead trader / head of desk compensation

Question for the senior folks on here: what is the typical compensation structure for lead traders / desk heads in commodities trading?

I've been recently promoted from senior trader to lead trader on a profitable desk of smaller trading company (responsible for the whole desk with several traders reporting to me). My salary has been increased by a bit and have been given larger risk allocation, but nothing more. Now I have all the extra tasks, spending probably 30% of my time on management topics instead of trading my book.

The problem is that I don't directly benefit if the traders under me make money, so starting to question whether the time I spend on developing our desk, mentoring juniors, driving new business etc. is worth it. Would probably make more $$$ if I just focused 100% on my own book instead.

Should I ask for a fixed % of the total desk PnL in addition to what I make in my own book? Or much higher base to reflect this? Not sure what the norm is.
