Are analysts commodities?

Are analysts expendable? If so, how do we differentiate ourselves? What does that mean for the value of a summer analysts / new hires? Do you become less commoditized as a 3rd year versus a second year?

Just thinking aloud here, especially with year-end reviews coming up.

Every entry level hire at every job is a commodity when they start out. Your average SA doesn’t know his ass from a hole in the ground. 
 

When I’ve been involved in hiring / evaluating junior colleagues, I mostly look for potential (at the outset) and progression (at checkpoints). The latter means: how well did you learn from past mistakes, how well are you doing anticipating questions / follow-ups, how much work are you creating for me v 6 months ago?
