Unable to get a good rec at my current job

Hi all,

A bit background about myself, I am based in Asia and lateraled from a BB to an MM PE (name with global presence but scale is not comparable to typical MF).

I am planning to apply MBA next year but unfortunately the culture at my firm is not so good.

Bosses don't like people who quit their job for school, etc. Asking for rec would also create gossips in the office and signaling any intention of leaving may put me in a difficult position.

Does anyone have experiences dealing with such position? I can ask VPs from my several job to write my rec but not sure if adcoms would see it as a huge negative.
