What are common shortcomings of 1st year's

What are the biggest weaknesses you tend to see in 1st year's?

Is it more of a hard-skill issue, like weak technical knowledge, Excel, or financial modeling, or more of a soft-skill issue, like lack of attention to detail, poor communication, not taking ownership, or low EQ?

Curious what separates the analysts who ramp up quickly from the ones who struggle, and which weaknesses are the hardest to overcome.
