Moving up the ladder

Hey everyone! I have tried searching this, but cannot find the answer. If analysts are all just excel monkeys, how does the bank select who will get the promotion. Is this where office politics / sucking dick comes into play? I understand that trading would be based on PnL, sales on the amount of sold and ER on the quality of reports/research. What about banking, specifically M&A?
