Small/Mid Hedge Fund MO/Ops Comp and experiences UK

I am looking around to move from a brokerage to a hedge fund in Middle Office/Ops. I have some trade execution experience and about 3 years ops experience total with fairly broad coverage. Looking to move forward with trade execution one day and working on CFA but happy to stick with Ops for now.

I have been sent a few 1-3bn AUM funds recently with recruiters claiming 40-50% bonuses for Ops staff with a couple claiming up to 100% bonus potential. Are these figures realistic, because to me they seem absolutely insane for MO/Ops and I feel like shady recruiter tactics to get you in.

Can anyone help shed some light on this please? Also can anyone shed light on what it is like to work for a smaller fund of that nature 20-30 headcount as in my mind I was looking for somewhere with 10-20bn AUM and a larger headcount. Thanks. London based btw
